Öğretmen Mesleki Öğrenmesini Etkileyen Faktörlerin İncelenmesi: Bir Durum Çalışması

Abstract

ÖZ Bu araştırmanın amacı öğretmen mesleki öğrenmesini etkileyen faktörlerin incelenmesidir. Araştırmada katılımcıların görüşleri doğrultusunda öğretmenlerin mesleki öğrenmeye ilişkin algıları, mesleki öğrenme sürecinin gerçekleşmesi, öğretmen mesleki öğrenmesini etkileyen faktörler ve öğretmen mesleki öğrenmesinin öğretim sürecine etkileri belirlenmeye çalışılmıştır. Araştırmada nitel araştırma yöntemi ve durum çalışması deseni kullanılmıştır. Araştırmanın çalışma grubu Karabük ilinde farklı okul türlerinde görev yapan 32 öğretmenden oluşmaktadır. Veri toplama aracı olarak uzman görüşleri doğrultusunda hazırlanan yarı yapılandırılmış görüşme formu kullanılmıştır. Araştırmada elde edilen sonuçlar şunlardır: (I) Katılımcıların öğretmen mesleki öğrenmesini; meslekte tecrübe kazanma, hizmet içi eğitim alma, meslektaşlarla iş birliği yapma, çağa ayak uydurabilme ve mesleki bilgi ve becerilerin genişletilmesi olarak anlamlandırdıkları, mesleki öğrenme sürecinin önemini ise mesleki yeterliğe ulaşabilme, öğretimi geliştirme, öğretime daha fazla motive olma ve mesleğe bağlılığın artması olarak ifade ettikleri belirlenmiştir. (II) Öğretmenlerin mesleki öğrenme süreçlerini; hizmet içi eğitim kursları, çeşitli eğitim programları, kişisel gelişim kitapları, dergiler, yayınlar, sosyal medya, öğretmenlerle iş birliği, tecrübeyle öğrenme ve ders gözlemleri ile gerçekleştirdikleri sonucuna ulaşılmıştır. (III) Öğretmen mesleki öğrenmesi sürecini etkileyen faktörler, okul müdürü, meslektaşlar, okul iklimi, okulun fiziki şartları, öğrencilerin sosyo-ekonomik ve sosyo-kültürel durumları ile öğrenme istekleri, öğretmenlerin motivasyonu ve öğrenme istekleri, kişisel faktörler, yaşadıkları ekonomik kaygılar ve mesleki tükenmişlik ile hizmet içi eğitimin kalitesi, mevzuat, ihtiyaç analizi eksikliği ve sağlıklı bir ödül mekanizmasıdır. (IV) Öğretmen mesleki öğrenmesinin öğretim sürecine etkileri; öğrencilerin farklılaşan ihtiyaçlarını karşılama, sınıfı etkili yönetme, yeni öğretim yöntem ve tekniklerini kullanabilme, teknolojiyi öğretim sürecine entegre etme, daha nitelikli bir öğretim, yüksek akademik başarı ve güçlü öğretmen-öğrenci iletişimi olarak belirlenmiştir. Öğretmen mesleki öğrenmesi sürecinin geliştirilmesine yönelik olarak uygulayıcılara ve politika yapıcılara, öğrenmenin okul müdürlerince okul kültürünün bir parçası haline getirilmesi, okul müdürlerine daha fazla özerklik verilmesi, meslektaşlar arası iş birliğini artırabilmek adına okul tabanlı faaliyetler düzenlenmesi, öğretim sürecine entegre edilmiş mesleki öğrenme programlarının oluşturulması önerilmiştir.

ABSTRACT The aim of this research is to examine the factors that affect teacher professional learning. In the light of the participants’ opinions, the perceptions of teachers regarding professional learning, the actualization of professional learning process, the factors that affect teacher professional learning, and the effects of teacher professional learning on the teaching process are attempted to be determined in this study. In the research, qualitative research method and case study design are used. The study group of the research consists of 32 teachers working in different school types in the province of Karabük. Semi-structured interview form prepared in line with expert opinions is used as a data collection tool. The results obtained in the research are as follows: (I) It is determined that the participants define teacher professional learning as gaining experience in the profession, receiving in-service training, cooperating with colleagues, keeping up with the age and expanding professional knowledge and skills, while regarding the significance of professional learning process as achieving professional competence, improving teaching, being more motivated to teaching, and enhancing commitment to the profession. (II) It is concluded that teachers actualize their professional learning process through in-service training courses, various training programs, personal development books, magazines, publications, social media, collaboration with teachers, learning through experience, and lesson observations. (III) The factors that affect teacher professional learning process are school principal, colleagues, school climate, physical conditions of the school, socio-economic and socio-cultural conditions of students and their desire to learn, teachers' motivation and learning willingness, personal factors, economic concerns, professional burnout, the quality of in-service training, legislation, the lack of needs analysis and a healthy reward mechanism. (IV) The effects of teacher professional learning on the teaching process are determined as meeting the diverse needs of students, managing the classroomeffectively, using new teaching methods and techniques, integrating technology into the teaching process, more qualified teaching, higher academic achievement, and strong teacher-student communication. In order to improve the teacher professional learning process, practitioners and policy makers have been suggested that they should enable school principals to make learning a part of the school culture, give more autonomy to school principals, organize school-based activities to increase cooperation among colleagues, and establish professional learning programs integrated into the teaching process.
